Equalizing your ears, early and often, is the secret.
During descent, as with diving to the bottom of a pool, the surrounding air (or water) pressure increases, putting a "squeeze" on your middle ear, and other air spaces. "popping" your ears, way before you feel any pressure, and continuing every few minutes during descent will be a big help.
